Due to a lack of dentists, Swedish government directives recommend teamwork as a way to meet patients’ needs. This teamwork involves dental hygienists and dental nurses taking on some of the dentists’ tasks. However, changes in work practices present a management challenge for senior managers in dental organisations and other healthcare organisations because of professionals’ autonomy. The aim of this study was to examine the development of teamwork in a dental organisation, with the dentists as team leaders taking on the role of change agent. The results show that dentists’ autonomy to develop teamwork may be challenged by resistance from dental auxiliaries and local managers, indicating the need to include all staff in any change process.
